Your type among 9 personalities: motivations and growth areas.
The Enneagram is a motivation-based personality model that identifies nine fundamental patterns of human behavior, each organized around a core fear and a core desire that operate largely outside the individual's awareness. Unlike behavioral models that describe what a person does or how they behave, the Enneagram reveals why they do it — the deep motivational architecture that determines how they respond under pressure, what drives them to act, and what patterns of conflict and collaboration they systematically repeat in the workplace.
The geometric figure of the enneagram — a circle with nine points connected by internal lines — was introduced to the West by G. I. Gurdjieff starting around 1916 as a symbol of transformation processes. Its application as a personality typology is a later development: it was systematized in the 1960s by Oscar Ichazo at the Arica Institute (Bolivia) and brought into the clinical domain by psychiatrist Claudio Naranjo, who integrated it with DSM categories and the psychoanalytic tradition of Karen Horney. Since the late 1990s, Don Richard Riso and Russ Hudson, founders of the Enneagram Institute (New York, 1997), contributed the Levels of Development — a scale that measures the degree of psychological health within each type, making it possible to evaluate not only a person's motivational pattern but how functional or dysfunctional its expression is at any given time. Today the Enneagram is used in leadership development programs at organizations such as Google, the CIA, Stanford University, and Fortune 500 companies, where its ability to predict behavior under stress and interpersonal conflict patterns makes it a high-value tool for talent management.
Its application in organizational contexts centers on three axes: prediction of behavior under pressure, identification of communication and conflict patterns, and design of personalized development strategies that address the specific motivation of each individual.
The model is structured across three levels of analysis that provide a progressively more granular assessment of the motivational profile.
The primary level identifies the core type (1 through 9), each defined by a nuclear fear and a compensatory desire. The nine types are grouped into three Centers of Intelligence that determine the primary processing mode: the Action Center (types 8, 9, 1) — individuals who process through instinct and somatic response, with a natural tendency toward operational leadership and rapid decision-making; the Emotional Center (types 2, 3, 4) — individuals who process through relational intelligence, with strengths in stakeholder management, influence, and reading interpersonal dynamics; and the Analytical Center (types 5, 6, 7) — individuals who process through reasoning and planning, with capacity for strategic analysis, risk assessment, and innovation.
The second level incorporates the Wings (adjacent types that nuance the expression of the core type) and the Instinctual Variants (Self-Preservation, One-to-One, Social), which create 27 subtypes with differentiated behavioral profiles. The Self-Preservation variant prioritizes resource management and operational stability. The One-to-One variant prioritizes high-intensity connections and individual impact. The Social variant prioritizes group dynamics, hierarchy, and positioning within the team.
The third level applies the Levels of Development (Riso-Hudson) — three functional health bands (high performance, average performance, low performance) that allow evaluation not only of what motivational pattern the individual has, but how adaptive or dysfunctional its current expression is. This level is especially valuable for talent management because the same type can be an exceptional leader in its healthy band or a significant source of conflict in its dysfunctional band.
The fourth component consists of the Arrows of Integration and Disintegration — predictable routes of behavioral change that activate under conditions of professional growth (integration) or sustained stress (disintegration). This element provides predictive capability: it allows anticipation of how an employee's behavior will shift when facing sustained pressure, reorganizations, or high-demand situations.
Recognized assessment instruments. The model is supported by two formal instruments with academic and commercial recognition. The RHETI (Riso-Hudson Enneagram Type Indicator), developed by Don Richard Riso and Russ Hudson at the Enneagram Institute, is a forced-choice questionnaire with 144 items that identifies the individual's core type and allows estimation of the predominant wing. The iEQ9 (Integrative Enneagram Questionnaire), developed by Integrative9 Enneagram Solutions in South Africa, incorporates approximately 175 items and delivers in a single report the core type, wing, instinctual variant, percentage distribution across the three Centers of Intelligence, and dynamic level — with psychometric support documented in academic literature. The Riso-Hudson Levels of Development described in the previous component are not an independent measurement instrument but a conceptual subsystem of the model, interpreted from the results of these instruments combined with structured interview.
Recognized formative and institutional frameworks. The International Enneagram Association (IEA) is the global professional reference body, publishes the Enneagram Journal, and grants the Accredited Professional designation — analogous to APTi's role for MBTI or ICF's role for coaching. The Enneagram Institute (New York), founded by Don Richard Riso and Russ Hudson, certifies professionals in the application and interpretation of the RHETI. Integrative9 Enneagram Solutions offers the iEQ9 Practitioner program, approximately sixty hours of training with supervision for organizational use of the Integrative Enneagram Questionnaire. In Latin America, the Instituto Claudio Naranjo (with branches in Argentina, Spain, and Mexico) is the direct formative reference for the clinical lineage of the model.
Prediction of behavior under stress. Each type has a specific and predictable disintegration route. A type 3 profile under sustained pressure tends to emotionally disconnect and adopt patterns of apathy and avoidance (movement toward 9), while a type 1 under stress escalates toward criticism and emotional reactivity (movement toward 4). Knowing these routes allows leaders and HR to anticipate reactions, design preventive interventions, and manage teams under pressure with greater precision.
Role alignment and development. The Enneagram helps understand the motivational fit between a person and a role. It is not about excluding types, but about understanding which natural motivations align the individual with the demands of the position. A type 5 profile thrives in roles requiring analytical depth and independence, but may become frustrated in positions with constant high social exposure. A type 3 profile is energized by measurable objectives and recognition, but may generate tension in cultures that prioritize consensus over individual results.
Leadership development. The Centers of Intelligence and Instinctual Variants create differentiated leadership profiles. Action Center leaders tend toward directive leadership and rapid decision-making, but may underestimate the emotional component of management. Emotional Center leaders excel at relationship management and influence, but may overvalue image and external perception. Analytical Center leaders bring strategic thinking and risk management, but may freeze when immediate action is needed without complete data. The Enneagram enables the design of development plans that strengthen the less-developed Centers.
Conflict resolution and team dynamics. The model predicts friction patterns between specific types. Type 1-type 7 conflicts (rigidity vs. flexibility), type 8-type 2 (control vs. care), or type 5-type 2 (autonomy vs. connection) are not personal but structural — they respond to clashes of motivations, not of personalities. This understanding allows conflicts to be depersonalized and mediation strategies to be designed based on the real motivational needs of each party.
The NeoHumanCode Enneagram report delivers an in-depth motivational profile of the individual being assessed, structured in sections with direct application for talent decision-making. It includes analysis of the core type with its fear-desire dynamic, assessment of the predominant wing and its impact on behavioral style, identification of the instinctual variant with its implications for workplace priority management, and a detailed portrait of the three development bands (high performance, average, low performance) with observable behavioral indicators.
The component with the greatest predictive value is the analysis of integration and disintegration arrows, which provides a map of how the individual's behavior will change under conditions of professional growth and under sustained stress, with specific warning signs and intervention recommendations. The report also includes an analysis of relational and communication patterns — how the individual operates in team relationships, what they need to function optimally, and what their interpersonal blind spots are — along with a personalized development plan with specific practices calibrated to their motivational profile.
This analysis is particularly valuable in leadership development processes, executive coaching, high-performance team building, and potential assessment in succession planning or internal promotion contexts. It is especially useful when there is a need to understand not only what an employee does, but what drives them to do it, and how they are likely to respond when conditions change. It is recommended as a complement to behavioral assessments (DISC, Big Five) that describe the how, adding the dimension of why.
Is it valid for HR decision-making? The Enneagram is a development and motivational understanding tool, not a standardized psychometric instrument in the strict sense that the Big Five or the MBTI are. Its empirical support comes primarily from two research lines: the psychometric validation of the iEQ9 documented by Sutton, Allinson, and Williams (2013), which supports the most widely used instrument in organizational settings today; and studies of correlation with the Big Five — particularly Furnham and Crump (2005) in European Journal of Personality — which document consistent correspondences with dimensions of Neuroticism, Extraversion, and Agreeableness, placing the Enneagram within the ecosystem of personality models with convergent validity. The first systematic validation of the model from personality psychology was Piedmont, Brown, Ciarrocchi, Krebs, and Wilkins (1999). Organizations such as Stanford GSB, Google, and the CIA use it within leadership development programs, not as a sole basis for personnel decisions. It is recommended as a complement within an assessment battery that includes psychometrically validated instruments (DISC, Big Five, MBTI, EI assessments).
What is the technical scope of the model? Research accumulated since the 1990s documents strong convergent validity of the Enneagram with the Five-Factor Model (Big Five): each type shows stable and reproducible correlations with specific dimensions of Neuroticism, Extraversion, and Agreeableness. However, discriminant validity (the instrument's ability to clearly distinguish each type from the rest with reduced overlap) and predictive validity applied to job performance (with power comparable to OCEAN or MBTI in longitudinal studies) still require further research. For this reason, NeoHumanCode uses Enneagram analysis as a tool for motivational orientation and development planning, and recommends integrating it with psychometrically validated instruments when the objective is personnel or promotion decisions.
How is the individual's data obtained? Through formal instruments recognized in the tradition of the model: the RHETI (Riso-Hudson Enneagram Type Indicator, 144 forced-choice items) or the iEQ9 (Integrative Enneagram Questionnaire, approximately 175 items), complemented with structured interviews or evaluation guided by a certified professional. The system requires identification of the core type (1-9) and can incorporate additional data such as wing, instinctual variant, and tritype for greater granularity. It is not based on birth data or astrological calculations.
Can it generate bias? Like any assessment tool, it should be used as one component within an integrated process, never as the sole decision criterion. The Enneagram does not establish that any type is better or worse for a given role — all types can be highly functional in any position. What it provides is an understanding of what conditions optimize the performance of each profile and what risk factors to monitor.
How is it different from DISC or Big Five? DISC and Big Five measure observable behavior and personality traits — how a person acts. The Enneagram measures deep motivation — why they act that way. They are complementary: DISC may show that an individual is dominant and results-oriented, while the Enneagram reveals whether that dominance stems from a fear of being controlled (type 8), a need to prove personal worth (type 3), or a strategy for maintaining group security (type 6). This distinction is critical for designing effective development interventions.
